Holder would be an abbot or abbess (prince abbot, greater abbot, abbot general, there are some nice higher titles to choose from too). Yes, this would mean female landed religious vassals.
As a special distinction a male Catholic abbot could be awarded the honorary title of 'mitred abbot', at some point perhaps automatic for every new holder. This would put him on an (almost) equal footing with bishops in some cases, give him bishop robes, enable him to become a cardinal.
Optionally, for more oomph and for more historicity, abbots could request holding slots the same way military orders do. The requesting high-up abbot, whether or not your vassal, would become the liege of the new abbot in such a newly built holding. After a while, orders like Cistersians (Cluny) could end up having like 20 vassals across Europe.
Other than being a powerful force in general, often outside your control, their focus would be piety and learning.
Their focus on learning could include tech spread bonuses or tech points. A duke-level (or higher, but they should generally not rise higher) abbot without owning a county would end up investing points in his capital — along with any gain from his councillors etc. I suppose, however, that it could make sense to allow him to invest in the tech of any province in which he has a vassal monastery where he would like to enable a new building or higher taxes or something like that. The tech would tend to spread evenly across the entire order, meaning that e.g. Cluny tech would spread to a monastery in some tribal land in Pictland or Sweden, from where it would spread to neighbouring provinces.
Thus, essentially, all monasteries would have a share in capital tech (order-level tech) and spread that tech to neighbouring provinces.
In some cases, I suppose orders could give you a boon of e.g. 50 points, just like spymaster's scrolls.
Strategically, if you won a crusade for e.g. k_Jerusalem or k_Egypt you could try to establish a network of monasteries headquartered in a high-tech province to spread some tech to your backyard in e.g. northern Europe.
To a lesser extent with non-military but greater with military tech (and Castle Infrastructure and Improved Keeps), I think existing commandries of military orders also should have this tech spread influence.
Orders would sometimes claim existing characters, including those you made to take the vows. That would sometimes result in abbots with less learning but more stewardship or even martial skill.
AI-wise, abbots being relatives of dukes, kings etc. would have more leeway in their kingdoms, as in not being challenged or checked etc. where otherwise the ruler would take action. In Celtic and maybe Anglo-Saxon lands, especially abbots who are former feudals or relatives of feudal nobles, should be more militant than other abbots. I suppose this effect should be greater and more widespread before 1066 than after it. Perhaps in connection with Religious Customs tech level.
Buildings could include:
— monastery church
— dormitories, maybe erems and other special cells (the more austere, the more piety and moral authority but maybe less wealth generation and less learning)
— refectory (common hall etc.)
— library (tech spreadorium)
— farms (another tech spread device, as they'd generally be using more advanced cultivation techniques than most of the local nobles)
— brewery (cultural bonus for Frisian/Dutch/Flemish culture

I'm not sure but perhaps monasteries could have a conversion bonus. And moral authority effect for the religion. And maybe a sort of decadence system, where they would become a burden rather than a boon if too decadent (moral authority malus, heresy spread, maybe malus to learning or tech etc.).
Finally, some cultures should have monasteries as the default temple vassal type, e.g. Ireland and to a lesser extent other Celts.
Normans could use them for some cultural purposes relating to the local Anglo-Saxon populace.
Alternatively, a smaller project could be to just make some of the temple holdings use a different title and icon and maybe modify buildings a little, add some special effects like a learning bonus.
