HoI2 Grand Flag/Graphic Request

Making some aviation tech team for AOD. And now I'm really struggling my self. I simply can't make them nice so I am requesting someone with some photo shop skills to fix these ones I think.

It becomes to dark when converted to gray scale and the text is not visible. The light sharp light on the letters is also a problem

This one becomes ugly in gray scale when I do it because of the white light (blitz) on the upper part of the picture

This one, the little logo, without the ugly "grass" as background

Anyone up for it
